Women supervisors empower women employees, but the attitude has to go with it : the impact of women supervisors' support on job motivation, job satisfaction and managerial aspiration of women employees

Abstract

We studied the impact of women supervisors' attitudes on women employees. More specifically Queen Bees, namely, women supervisors whose behaviour, or attitudes, hinders women employees' advancement. In this paper, Queen Bee supervisors' attitude (non-supportive) is contrasted with supportive supervisors, and supervisors who do not mention their attitudes towards women's upward mobility. We investigated the impact of these attitudes on managerial aspirations, job motivation, and job satisfaction of women employees. Results showed that motivation and satisfaction were lower when facing a non-supportive supervisor, but there was no difference in results between the supportive supervisor and the supervisor who did not mention their support. As expected, participants with more career commitment also had greater managerial aspirations. Contrary to our hypotheses, supervisors' attitudes had no impact on managerial aspirations. We discuss the importance of supervisors' attitudes in enhancing women employees' motivation and satisfaction, and how career commitment impacts women's managerial aspirations.
